The Incentive Model Fails

We think motivation is external. If we pay more, offer the promotion, set the deadline, people will be more motivated. It works temporarily. Then it stops.

Because external motivation is fragile. Once the carrot is normal, it's not a carrot anymore. You need a bigger one. And eventually you run out of bigger carrots.

Intrinsic Motivation is Real

People who sustain effort, who keep going when things are hard, are the ones motivated by something internal. They're doing it because they care. Because it matters. Because they chose it.

You can't make someone have that. But you can create conditions where it's possible. Autonomy. Mastery. Purpose. Those are the things that stick.

What This Means Practically

If you're managing people, don't ask "how do I make them work harder." Ask "what would make this work matter to them?" What's the actual outcome? Why does it matter? Can they see the connection?

People work hardest for things they believe in. Your job is to make sure they believe.
